Previous research has demonstrated that organizations tend to be masculine-normed. This presents a particular challenge to gay men who are gender nonconformists. The current study tested a moderated mediation model, examining the effect of gender nonconformity on employee and organizational outcomes by way of work group inclusion, conditional on gay workplace climate and sexual orientation disclosure. 209 participants were recruited using Facebook and Amazon Mechanical Turk from workplaces across the United States. Results indicated that gender nonconformity did not affect employee and organizational outcomes by way of work group inclusion, conditional on gay workplace climate and sexual orientation disclosure. A moderated mediation model was tested excluding gay workplace climate. The moderated mediation was not significant. There were significant main effects of gender nonconformity and level of outness on work group inclusion. Implications for theory and practice are discussed.
