There is a lack of women in senior-leadership positions within intercollegiate athletics. The reason for this underrepresentation of women has been explored by past researchers and there does not seem to be a single explanation. While the senior-leadership positions are dominated by men, the subordinate positions are dominated by women. The problem is the culture of intercollegiate athletics and the influence it has on women in senior-leadership positions. The social role and role congruity theories suggests that there are individual behavioral differences in gender. These gender differences are based on a predetermined role assignment categorized by gender. Using the social role and role congruity theories as the framework, this qualitative case study used interviews, observations, and archival documents as the primary means of understanding the culture of intercollegiate athletics and its potential influence on the representation of women in senior-leadership positions. Utilizing 10 women working in intercollegiate athletics, this study posed three research questions: (1) how culture of masculinity influence, effect, and/or result in the underrepresentation of women in senior-leadership positions in athletic administration?, (2) how can a culture of masculinity influence, effect, and/or result in the underrepresentation of women in senior-leadership positions in coaching?, and (3) how is masculinity defined or expressed in the culture of intercollegiate athletics? Interviews were transcribed, member-checked, and triangulated with the observational and archival document findings. Data was analyzed and coded using NVivo 10 so that the underlying themes were found. The results revealed that the culture of masculinity limited women opportunities, affected female confidence, and resulted in stereotypes in athletic administration. In coaching, the culture resulted in altered confidence, limited opportunities, and less motivation to apply for the job. The participants all defined the culture of masculinity as one that required a change to their personality and a culture in which males are preferred over females. Both the social role and role congruity theories were confirmed in addition to the findings from past researchers on the experiences of women working in intercollegiate athletics. Future research is warranted in further examining the issues of equity in administration and head coaching.
