Generational differences among the nursing workforce have resulted in an increase in turnover, decreased retention, motivation, and job loyalty that have comprised the work environment of healthcare facilities. Generational contrasts impose major difficulties on creating and leading a cohesive and functional working environment, due to the convergence of generations in the work setting, and the different values that such workers bring to the workplace. Healthcare leadership lacks proper knowledge and understanding of how to resolve conflict among a multigenerational workforce as well as knowledge of how to lead each generation. The lack of knowledge and understanding related to each generation's values, differences in work ethic, and motivations may be a primary reason why there has been an increase in the turnover rate over the last few decades. The purpose of this qualitative, phenomenological study was to investigate issues related to productivity, morale, retention, and turnover, in light of generational cohort differences. Nursing leaders' perspectives were examined as related to issues to glean first-hand exploratory insight into generational discrepancies. A sample of 15 nursing leaders were included in the one-on-one interviews and one focus group. The questions focused on the lived experiences of nursing leaders as they recruit, hire, lead and retain four different generations in their workforce. The participants were from all four generations including traditionalists, baby boomers, Generation Xers and millennials. The research yielded 4 themes: (a) conflict, (b) turnover/commitment, (c) differences in work ethic, and (d) leadership style. The study found participants were not aware of how to lead each generation and specifically how to manage conflict between generations. The study also found that the primary reason for turnover among millennials are much different from those of baby boomers and traditionalists. The study results suggested that the lack of knowledge in understanding each generation and how to lead each generation can lead to turnover and conflict. Additional research, targeting larger groups could prompt more empirical research. Another recommendation would be to conduct quantitative research.
