The problem being studied in this study is the retention and attrition of female athletic directors in NCAA Division III. Understanding the reasons for women leaving and staying in the athletic director position directly impacts athletic department stakeholders and eliminates positive role models for young female athletes that may want to enter sports as a career. The purpose of this study is to identify the key reasons for the retention and attrition of NCAA Division III female athletic directors. A qualitative phenomenological study was utilized to identify the lived experiences of 11 women who have been retained and left the athletic director position. Semi-structured interviews and content analysis were utilized to obtain and evaluate the data provided by the participants of the study. The research focused on two research questions. First, what are the lived experiences that have contributed to the retention of female NCAA Division III athletic directors, based on their own perspectives. The results of the women retained in the athletic director position included the skills that were consistent with Role Congruity Theory, the challenges faced by women to include personnel management and budgeting, that it was important to maintain a support system, and it is important to build mentoring relationships Second, what are the lived experiences that have contributed to the attrition of female NCAA Division III athletic directors, based on their own perspectives. The reasons for the women leaving the athletic director position included the conflict between work and family, disagreeing with the direction of higher education, patriarchal nature of sport, and the need for a new challenge. The first recommendation for practice provided by the research is the need for anyone looking to be an athletic director to be aware of the skills necessary to become and be retained as an athletic director. Secondly, continue to provide access to programming for women who aspire to be in the athletic director position and those in the position already. Finally, institutions and direct reports should build environments that are family-friendly, supportive, and consistent. Future research should focus on the athletic director position as a whole across the NCAA and the effect mentoring relationships and professional programming have on retaining and rising to the athletic director position. Another area for future research is to research the environments on college campuses to evaluate their feelings on collegiate athletics. The final area for future research is to examine the lived experiences of male athletic directors who have been retained and those that have left the athletic director position.
