The purpose of this quantitative research study was to investigate how the constructs of affective commitment, continuance commitment, normative commitment and faith maturity affect moral disengagement among established volunteers at Protestant, evangelical churches in the United States. Three Presbyterian Church in America (PCA) churches in Florida agreed to participate and invited their congregations to complete the online questionnaire that was compiled using four previously developed and validated instruments. Two hundred and forty-three ( N = 243) usable responses of church volunteers who serve at least monthly were received and used to test the two hypotheses related to the effect of affective commitment, continuance commitment, normative commitment and faith maturity upon the dependent variable, moral disengagement. To facilitate an agentive perspective to the volunteer experience, this study controlled for the holding of evangelical beliefs.
The first hypothesis examined the theoretical model derived from the literature that proposed that affective commitment, normative commitment, continuance commitment and faith maturity would significantly predict part of the complex construct of moral disengagement. A hierarchical regression approach was used to load the variables one at a time, looking for the iterative effect of each upon moral disengagement. Both faith maturity and affective commitment demonstrated the expected negative relationship, though the effect size for affective commitment was small. Neither normative commitment nor continuance commitment had a significant relationship to moral disengagement. Even though two of the independent variables were not significant, the theoretical model was significant and predicted 23.7% of the variance in moral disengagement. Hypothesis 1 was supported.
The second hypothesis expected that affective commitment would predict moral disengagement more strongly than would either of the other two commitment variables, normative commitment and continuance commitment. Given that affective commitment demonstrated a significant relationship and the other two did not, Hypothesis 2 was supported.
The study discusses implications of the findings for theory, research and practice. The field of moral disengagement is shifting toward a focus on finding ways to minimize the propensity for moral disengagement. Among the respondents who volunteer at least monthly at their church, holding to evangelical beliefs and increasing faith maturity predicted a decrease in the propensity for moral disengagement. Further research is needed on the association between the components of organizational commitment to the church and moral disengagement.
