There is a long-standing historical connection between personality and job performance, especially in the case of leadership. However, with personality's small direct effect on job performance, there is a call to study the intermediate constructs that help explain that relationship further (Judge, Bono, Ilies, & Gerhardt, 2002; Zaccaro, 2007). An archival dataset of leaders obtained from the Center for Creative Leadership (CCL) was utilized to assess the relationship of personality and performance through the mediator of effective leadership behaviors. For this study, popular leadership approaches were considered as guidelines to describe and define effective behaviors essential to successful leadership, such as developing relationships, leading employees, successfully completing tasks, and instituting change (Graen & Uhl-Bien, 1995; Hersey & Campbell, 2004; Naidoo, Scherbaum, Goldstien & Graen, 2011; Yukl, Gordan, & Taber, 2002). The California Psychological Inventory(TM)-260 (CPI(TM)-260) and the CCL BenchmarksRTM performance items were analyzed to discover mediations through the BenchmarksRTM effective leadership behavioral competencies: Leading Others, Leading Yourself, and Leading the Organization. Higher scores within the CPITM-260 scales of Capacity for Status (Cs), Well-being (Wb), and Flexibility (Fx) were related to higher ratings on the Benchmarks RTM leadership behavioral competencies. Higher scores within the CPI(TM)-260 scales Capacity for Status (Cs), Empathy (Em), and Well-being (Wb) were related to higher ratings in performance. Two of the three mediations for this study showed significance, with Leading the Organization yielding the strongest mediation. Leading the Organization accounted for the most variance in the relationship with performance. The results suggest further research is needed to explore the relationship between behaviors that directly affect organizational outcomes and specific criteria of leadership performance.
